How ATS actually reads your resume (and why most resumes fail)

An honest look at what Workday, Lever, Greenhouse, and Taleo do with your PDF — and the two formatting choices that matter most.

ATS is not one system. It's a category of software, and four vendors dominate it: Workday, Lever, Greenhouse, and Taleo. Each one extracts text from your resume differently, which is why the same PDF can score a 92 in one and a 41 in another.

The good news: there are only two formatting choices that actually move the needle. Get them right and every major parser will read your resume cleanly.

Choice 1: Single-column layout beats two-column — almost always

Two-column designs look great on screen. They also confuse older parsers into reading your sidebar first, interleaving your skills with your experience. Workday handles it fine. Taleo mangles it about a third of the time.

Our rule: if the job is posted through Workday or Lever, two-column is fine. If the company uses Taleo or the job was posted through iCIMS, stay single-column.

Choice 2: Plain text wins over icons and graphics

Every icon, every logo, every "contact me" graphic is either ignored or, worse, injected into the text stream as gibberish. We've seen resumes where a phone icon parsed as the string "\ufffd" next to the number — bad enough that the phone field came back empty in the ATS profile.

  • Replace icon + phone number with just the phone number.
  • Replace icon + email with just the email.
  • If your template has a colored header bar with white text on top, that's fine — Claude-era parsers handle it. Skip decorative graphics.

What about keywords?

Keywords matter, but the effect is smaller than the resume-advice industry suggests. Most ATS parsers don't do keyword density scoring — that's something the recruiter does later with a filter. Put the relevant terms in your skills list and inside your experience bullets where they belong, and move on.

Formatting gets you read. Content gets you the call.
